ТРАНСФОРМАЦІЯ ПРИНЦИПІВ УПРАВЛІННЯ ЛЮДСЬКИМ КАПІТАЛОМ ІТ-КОМПАНІЙ У УМОВАХ РОЗВИТКУ ЦИФРОВОЇ ЕКОНОМІКИ

Abstract

This article examines the transformation of human capital management principles in IT companies in the context of the development of the digital economy. The author highlights the paradigm shift from the traditional model of management to the strategic management of intellectual resources, which are becoming a key source of value creation. It is shown that the digitalization of business processes leads to the emergence of a skills gap: on the one hand, automation and the implementation of artificial intelligence result in the displacement of employees with routine skills, while on the other hand, there is an acute shortage of personnel in high-tech sectors. In this context, strategic human resources management should focus on developing internal learning ecosystems, reskilling and upskilling, promoting mentorship, and integrating AI tools into work processes. The study emphasizes the importance of shaping cross-functional “roles of the future” and mastering high-level cognitive skills—critical thinking, creativity, the ability to solve complex problems, and leadership. The author argues that the successful scaling of IT companies is hindered not by a lack of technological tools, but by the absence of an adaptive human capital management strategy. This article presents a comparative analysis of digital development across various regions of the world based on the WDCR, NRI, and IDI indices, demonstrating the leadership of Europe, the Americas, and the Asia-Pacific region, as well as Ukraine’s relatively strong human capital despite its low level of network readiness. Particular attention is paid to the principles of management transformation: proactive fulfillment of intellectual needs, transition to flexible, self-organized structures, proactive problem-solving, and the development of creative thinking. It is emphasized that digital literacy is no longer merely a professional requirement but has become a strategic advantage for companies. The article’s conclusions highlight the need to invest in human capital as the primary resource of the digital economy, to develop internal educational strategies and flexible management models capable of responding to global challenges, and to ensure the competitiveness of Ukraine’s IT sector in the global market.
